Abstract: 本研究旨在探討非幼保科系托育人員在托嬰中心工作的感受與挑戰。透過質性研究方法,本研究深入訪談了七位來自北北基地區托嬰中心的非幼保科系托育人員,蒐集他們的工作經驗和訪談資料。研究發現,非幼保科系托育人員面臨的主要挑戰包括缺乏專業背景導致的職業不安感、工作負荷過重、情緒管理困難以及來自家長和社會的壓力。結果顯示,非幼保科系托育人員雖然在專業背景上有所不足,但他們通過實際工作中的學習和成長,逐漸提升了自己的專業能力和自信心。然而,工作環境的支持系統與專業發展機會仍需進一步改善,以提升他們的工作滿意度和職業持續性。根據研究結果,本研究建議托嬰中心應提供更多的在職訓練和心理支持,並制定合理的薪酬與福利制度,藉以減少非幼保科系托育人員的職業壓力,提升他們的工作感受,進而促進整體托育品質。
This study investigates the challenges faced by non-early childhood education caregivers in child care centers. Through qualitative interviews with seven caregivers in Taiwan, we identified key challenges including professional insecurity, heavy workload, emotional management difficulties, and external pressures. Despite lacking formal training, caregivers improve their skills through practical experience. However, support systems and professional development opportunities require enhancement to improve job satisfaction and career sustainability. The study recommends increased on-the-job training, psychological support, and fair compensation to reduce stress and enhance childcare quality.
