題名: 技職院校主管領導型態與組織氣候對於行政人員組織承諾之影響

摘要: 面對現今競爭多變的經營環境,私立技職學校競爭優勢的最大來源就是人力資源的優質化。私立技職學校的轉型成功與否,與行政組織人才的培育息息相關。人才必須經由培育才能適才適所,而如何培育組織中優質人才,又以扮演領導角色的行政主任為首要的對象,進而塑造組織氣候與建立組織成員組織承諾,以達全面性人力資源競爭力提升,此為邁向新世紀學校行政重要課題。而學校中的行政人員提供行政服務諮詢,並做為學生、教師、政府、社會等的多方橋樑;因此欲達成前述目的,就必需強化學校職員對學校的向心力。本研究以北部某技職院校為例,進行問卷式調查並獲得結論如下:(1)當學校行政主管領導型態愈偏向交易型領導(賞罰分明),組織氣候愈良好;而且當學校行政主管領導型態愈偏向轉換型領導(重視情感),則組織氣候愈不良好。(2) 學校行政主管領導型態愈偏向放任型領導(充分授權),組織承諾愈良好;學校行政主管領導型態愈偏向轉換型領導(重視情感),組織承諾愈不良好。(3) 當學校組織之組織氣候愈偏向一致性(賞罰分明),以及愈偏向自主性(充分授權)時,組織承諾愈良好。本研究希望能藉此提供學校單位對行政主任領導型態有正確認知,建塑適當組織氣候,形成行政人員組織承諾,以供教育工作者及未來研究參考。
In the competitive environment today, one of the most competitive advantages of private technical colleagues is to reveal human resource continuously. The development of executives is relevant to the successful transformation of private technical colleagues. Good executives should be educated and the leadership style (LS) of manager plays an important role. It’s critical that LS to construct appropriate organizational climate (OCL), in further to build the executives’ organizational commitments (OCM). The executives in school offer various types of service for students, teachers, authorities in government, and members in the society. According to the literatures review and we find the way to strengthen the identification for school of executives, in further to OCM is by LS and OCL. Therefore, the research findings are based on the data collected from a technical school in Northern Taiwan. The questionnaire result of this study indicates that: (1) the supervisor becomes more transactional leadership, more positive effect on OCL, but more negative effect when the supervisor becomes more transformational LS. (2) When the supervisor becomes more laissez-faire leadership, more positive effect on OCM, but more negative effect when the supervisor becomes more transformational LS. (3) The more consistent and autonomy of OCL, the more positive effect of OCM. This research suggests that leaders of the technical school should correct reorganization on LS, and construct appropriate OCL, and in further to enhance executives’ OCM, and in order to ensure the optimal growth of the school and future researches.
