Abstract: 護理專業是以人為主導的服務業,新進護理人員進入臨床工作後,充滿挑戰與壓力,適應上相當的困難,也有較高的離職率。護理管理者較喜歡有工作經驗的護理人員。本研究的目的是了解醫院護理部主管對進用護理人員的條件,以及對本校畢業生在臨床工作的評價,以作為本系未來在護理的教育目標、執行上和學生輔導的參考。研究的對象依地緣關係以新竹以北評鑑合格之醫院為母群體171家,並以該院護理部門主管(主任)為對象進行問卷調查。結果回收率為62%(106家),醫院招募護理人員的方式中以網路徵才最多,其次是校園徵才,「其他」的部分為員工推薦、報紙刊登、學校老師推薦等。任用護理人員的條件中以有無護理師護士執照為優先考量條件,其次是人格特質、有無臨床工作經驗。在樣本醫院中,有71家曾任用本校護理系畢業生,這些醫院對於本校畢業的護理人員在臨床工作上的表現評價是:在服務態度的分數較高,思考判斷力的平均分數較低。整體而言,畢業生在工作職場的綜合表現為普通到非常滿意。有一半以上的護理主管會依個案情形來決定是否繼續任用本校護理系畢業生。
Nursing is a service-oriented job. Student nurses entered workplace after graduated from school. Because of their limited clinical experience, new staffs have to face more challenge and stress after going to hospitals. Nurse managers prefer experienced nurse with multiple clinical skills. The purpose of this study is to know the views of these directors of nursing departments on choosing nurses, the evaluation and suggestion on our students in workplace. The nurse directors of the hospitals accredited by health organization in Taiwan are enrolled in survey by questionnaires. The return rate is about 62.0% ,and the methods of recruitment are staffs-introduce, newspapers and teachers-introduce. The nurses with licenses are the first choice, others are personal characters, clinical experience. Our students work in 71 hospitals .The evaluation of directors are as follows: The scores on service are higher than thinking and judgement. Half of directors show that they will hire our students as their members in the future.
