摘要: | 隨著台灣社會迅速邁入超高齡化,長期照顧服務的需求隨之急劇增加,其中居家照顧模式日益普及,而居家照顧服務員(簡稱居服員)成為長照服務系統中不可或缺的重要人力。本研究旨在探討居服員之專業承諾、工作滿意度與參與繼續教育課程意願之間的關係,並檢驗其相關性及預測力。本研究採用量化研究設計,透過問卷調查收集現職居服員資料,共回收有效樣本173份。研究工具包含專業承諾量表(情感性、持續性、規範性三構面)、工作滿意度量表(內在與外在滿意度),以及參與繼續教育課程學習動機量表(包含自我發展、職業進展、求知興趣與外界期望)。資料分析使用SPSS 26.0,運用敘述性統計、皮爾森積差相關分析與多元迴歸分析進行。研究結果顯示,情感性承諾與持續性承諾和工作滿意度有高度正相關(r=.710、r=.681,p<.01),且與參與繼續教育課程之學習動機亦呈顯著正相關(如情感性承諾與自我發展 r=.411,p<.01)。工作滿意度方面,內在與外在滿意度間呈現高度相關(r=.884,p <.01),顯示兩者關聯密切。迴歸分析顯示,專業承諾與工作滿意度對參與繼續教育意願具有顯著預測力(F=52.84,p <.001,R²=0.502),其中外在滿意度與情感性承諾為主要顯著預測變項。綜合研究結果顯示,提升居服員之專業承諾與工作滿意度,能正向促進其參與繼續教育的意願。本研究建議長照機構應聚焦於培養員工的情感性承諾、改善工作條件以提升外在滿意度,並提供易於取得的在職教育訓練機會,藉此強化專業發展並確保照顧服務品質。 With Taiwan rapidly advancing into a super-aged society, the demand for long-term care services has surged, and home-based care has become an increasingly prevalent model. Home care attendants (referred to as "resident care attendants" in Chinese) play an indispensable role in the long-term care service system. This study aimed to investigate the relationships among home care attendants' professional commitment, job satisfaction, and willingness to participate in continuing education programs, and to examine their correlations and predictive power.This research employed a quantitative study design, collecting data through a questionnaire survey administered to currently employed home care attendants. A total of 173 valid responses were collected. The research instruments included a Professional Commitment Scale (with three dimensions), a Job Satisfaction Scale (measuring intrinsic and extrinsic satisfaction), and a Continuing Education Motivation Scale (encompassing self-development, career advancement, learning interest, and external expectations). The collected data were statistically analyzed using SPSS 26.0, employing descriptive statistics, Pearson correlation analysis, and multiple regression analysis.Key findings indicate:Affective commitment and continuance commitment were highly positively correlated with job satisfaction (r=.710, r=.681, p<.01), and also showed significant positive correlations with motivation to participate in continuing education courses (e.g., affective commitment and self-development r=.411, p<.01).Regarding job satisfaction, intrinsic and extrinsic satisfaction were highly correlated (r=.884, p <.01), suggesting they are closely intertwined.Multiple regression analysis revealed that professional commitment and job satisfaction significantly predicted the willingness to participate in continuing education (F=52.84, p <.001, R²=0.502).Among the predictors, extrinsic satisfaction and affective commitment were the primary significant variables.The comprehensive results suggest that enhancing home care attendants' professional commitment and job satisfaction positively influences their willingness to engage in continuous learning. Based on these findings, it is recommended that long-term care institutions focus on strengthening employee emotional connection and work support , improving working conditions, and developing accessible in-service training resources to foster professional development and enhance service quality . |
