Abstract: 本研究係探討應用磁力醫院要素與護理人員留任意願之相關性與成效為主要目的。以任職於基隆某區域教學醫院,之臨床護理人員為對象,本研究以「應用磁力醫院要素與護理人員留任意願」進行問卷調查。根據調查所蒐集之資料,依研究目的、問題及假設,以SPSS 17.0統計軟體進行資料整理與分析,藉由描述性統計、t檢定、雪費法事後比較及多元迴歸分析等統計方法進行分析。本研究主要結論如下:
一、護理人員對留任措施認知程度、留任措施態度、留任措施滿意度及留任意願瞭解之現況。
(一)留任措施認知程度現況分析:護理人員以「對推行護理進階教育及升遷制度是可幫助護理生涯發展,屬護理人員之專業發展留任措施」得分最高。
(二)留任措施態度現況分析:其中以「對於推動發放獎金制度(如:久任獎金、介紹獎金、提高夜班費用)的支持度」得分最高。
(三)留任措施滿意度現況分析:其中以「對工作表現優異時,獲得主管的讚賞與鼓勵,能提高留任滿意度」得分最高。
(四)留任意願現況分析:
1.目前工作之留任意願以「其中以您曾經想辭掉目前的工作」得分最高。
2.目前工作仍留任現職的原因以「單位同仁之間相處融洽」得分最高。
二、護理人員不同個人屬性在留任措施認知程度、留任措施態度、留任措施滿意度、留任意願之差異分析:
(一)在留任措施認知程度:年齡、職稱、層級有顯著差異。
(二)留任措施態度:職稱、層級有顯著差異。
(三)留任措施滿意度:年齡、職稱、層級有顯著差異。
(四)留任意願:年齡、職稱、層級、單位屬性、婚姻狀況、服務年資有顯著差異。
三、留任措施認知程度程度、留任措施態度、留任措施滿意度、留任意願有顯著正相關性。
四、留任措施認知程度與留任措施態度能有效預測留任措施滿意度。
五、留任措施認知程度與留任措施態度能有效預測留任意願。
The purpose of this study is to discuss the correlation and effectiveness on the application of magnet hospital elements and nurses’ intent to stay by taking the clinical nurses working at a certain regional teaching hospital at Keelung as the subjects. A survey questionnaire on “Application of Magnet Hospital Elements and Nurses’ Intent to Stay” was conducted by the study through using SPSS 17.0 statistical software to perform data sorting and analysis based on research purposes, problems and assumptions on information collected. Among the statistical methods employed by the study were descriptive statistics, t-test, Scheffe’s method and multiple regression analysis. The research findings of the study are as follows:
1.Current understanding status of nurses on retention measures awareness extent, retention measures attitudes, retention measures satisfaction and retention willingness.
(1)Current status analysis on retention measures awareness extent: The highest score goes to “the introduction of advanced nursing education and promotion system are able to help nursing career development,” where it is regarded as a professional development of retention measures for nurses.
(2)Current status analysis on retention measures attitudes: Therein, the highest score goes to “supporting the promotion of bonus system (such as: long-service bonus, introduction bonus, increase night shift salary).”
(3)Current status analysis on retention measures satisfaction: Therein, the highest score goes to “receiving appreciation and encouragement from the superior on outstanding job performances,” where it is regarded as a measure capable of improving retention satisfaction.
(4)Current status analysis on retention willingness:
1.In terms of retention willingness on current job, therein, the highest score goes to “you have thought of quitting your current job.”
2.In terms of reasons why you still remain in your current job, the highest score goes to “harmonious coexistence among peer colleagues.”
2.Differential analysis on retention measures awareness extent, retention measures attitudes, retention measures satisfaction and retention willingness of nurses with different personal attributes:
(1)Retention measures awareness extent: There are significant variances on age, job title and job level.
(2)Retention measures attitudes: There are significant variances on job title and job level.
(3)Retention measures satisfaction: There are significant variances on age, job title and job level.
(4)Retention willingness: There are significant variances on age, job title, job level, unit attributes, marital status and service time.
3.There are positive correlation among retention measures awareness extent, retention measures attitudes, retention measures satisfaction and retention willingness.
4.Retention measures awareness extent and retention measures attitudes are able to predict retention measures satisfaction effectively.
5.Retention measures awareness extent and retention measures attitudes are able to predict retention willingness effectively.
